Tscherning – from technical specialist to foreman and leader

Tscherning Academy: Hands-on leadership development, instruction technique and team leadership in the construction industry

Introduction

How do you develop skilled tradespeople and technical specialists into foremen and leaders who can instruct others, build collaboration and make decisions under pressure?

That was the focus of Cronquist Consult’s collaboration with the contracting company Tscherning, where we developed and delivered a series of hands-on training programmes for foremen, gang leaders and project managers.

The challenge – from technical skill to leadership competence

In the building and construction industry, employees often become leaders on the strength of their technical experience. But passing on knowledge, coordinating colleagues, motivating a work gang and achieving results through others call for different competencies.

The ambition was therefore to strengthen instruction technique, communication, collaboration and leadership through training that participants could transfer directly to their working day.

The solution – Tscherning Academy

Tscherning Academy included, among other things, three core training tracks, each consisting of two days of intensive, practical training.

1. VITEK – instruction technique and peer training

Participants were trained in the principles of adult learning and in acting as peer trainers.

Through practical exercises they worked on motivating new employees, planning instruction and delivering teaching so that it was understood and remembered.

The aim was to make the experienced professional better able to pass on their knowledge and skills to others.

2. Communication and collaboration – effective teams

A two-day programme with nature as the learning arena, focusing on communication, collaboration and the development of effective teams.

Participants worked on practical collaboration exercises and concrete challenges that put the team’s ability to communicate, coordinate and solve tasks together to the test.

3. Team leadership – leadership in practice

Through action learning and practical team tasks, participants practised taking the lead, creating an overview, allocating tasks and getting a team to work towards a shared goal.

The training was designed as a springboard into the leadership role, with simple, usable leadership tools.

Extended leadership development for project managers

Tscherning Academy also included a dedicated development track for project managers with Leadership in Practice, modules I and II.

The first module consisted of 2+1 training days, individual 1:1 coaching and a take-home assignment.

The second module was run as an intensive two-day, round-the-clock programme in Denmark with special forces instructors, in which participants were trained to lead and make decisions under pressure.

The purpose was to develop drive, personal leadership and the ability to execute when the situation demands it.

BygOp! – competence development across companies

Tscherning also took part, together with Christiansen & Essenbæk, in the development project BygOp!, for which Cronquist Consult was project manager.

The project focused on competence development in the construction industry and included foreman training, practical leadership training and the development of collaboration and instruction skills.

BygOp! shows how competence development can be organised across companies that share common professional challenges.

The outcome – a shared, practical leadership language

The Tscherning programmes combined technical training, collaboration and leadership within a single training framework.

Participants had the opportunity to practise concrete tools for peer training, communication, team leadership and decision-making – based on situations they could encounter on the building site.

The case illustrates Cronquist Consult’s approach to in-house company academies: competence development should not only provide new knowledge, but also train the behaviour that needs to work in practice.
